Combien de comités de direction se réunissent chaque semaine sans jamais
fonctionner comme une équipe ?

La question a ouvert la soirée que l'International Coaching Federation (ICF)
Belgium Chapter a organisée le 8 septembre chez Transforma, à Evere. Plus de
quarante personnes sont venues pour une conférence participative consacrée
au coaching d'équipe systémique.

Le constat de départ est simple et dérangeant. Très souvent, les comités de
direction opèrent davantage comme des groupes de dirigeants individuels que
comme de véritables équipes. Chacun excelle dans son périmètre, personne ne
crée vraiment avec les autres. Or la façon dont une équipe dirigeante
collabore façonne la culture de toute l'organisation et conditionne la
réussite de ses transformations.

Christophe Mikolajczak accompagne les dirigeants et leurs équipes depuis plus
de vingt-cinq ans. Passé par McKinsey sur les transformations culturelles,
il se consacre au coaching depuis 2009, forme et supervise des coachs au
coaching d'équipe systémique, et a co-écrit deux ouvrages de référence sur
le sujet. Il est accrédité PCC et ACTC.

Son propos n'oppose pas deux métiers. Passer au coaching d'équipe ne signifie
pas quitter le coaching individuel, mais l'intégrer dans une approche où
l'accompagnement du dirigeant, de son équipe et de l'organisation se
répondent au lieu de s'ignorer. Face à la complexité, l'intelligence
individuelle ne suffit plus. Elle doit être augmentée par la capacité d'une
équipe à créer avec ses parties prenantes bien plus que la somme des parties.

La soirée a posé des repères concrets : les fondamentaux de la posture, les
disciplines des équipes à forte création de valeur partagée, le processus
d'un accompagnement d'équipe dirigeante. Christophe a surtout partagé des cas
vécus. Ce qui a fait bouger les lignes, les difficultés rencontrées, les
apprentissages. C'est là que la salle a réagi le plus vivement : dans les
moments où l'accompagnement ne se déroule pas comme prévu.

Un temps a été consacré à l'accréditation ACTC, créée par l'ICF en 2022,
après la publication des compétences du coaching d'équipe en 2020. La demande
des organisations croît, et la profession structure ce cap rapidement.

Pourquoi ce sujet compte-t-il autant pour les coachs ? Parce qu'à l'heure où
l'intelligence artificielle nous invite à incarner notre contribution
singulière, c'est précisément là que se révèle l'irremplaçable. Notre
capacité à coacher les relations, au sein de l'équipe, entre les équipes, et
avec les parties prenantes.

Et puis il y a eu la dernière heure, celle qui ne figure sur aucun support.
Les conversations prolongées autour d'un verre, les coachs qui se rencontrent
pour la première fois et repartent avec un rendez-vous.

How many executive committees meet every week without ever functioning as a
team?

That question opened the evening hosted by the International Coaching
Federation (ICF) Belgium Chapter on 8 September at Transforma in Evere. More
than forty people joined a participatory conference on systemic team
coaching.

The starting point is simple and uncomfortable. Executive committees often
operate as groups of individual leaders rather than as genuine teams. Each
member performs within their own remit, yet little is created together. And
the way a leadership team collaborates shapes the culture of the entire
organisation and determines whether its transformations succeed.

Christophe Mikolajczak has been working with leaders and their teams for more
than twenty-five years. After McKinsey, where he focused on cultural
transformation, he moved into coaching in 2009. He now trains and supervises
coaches in systemic team coaching, has co-authored two reference books on the
subject, and holds PCC and ACTC credentials.

His argument does not set two professions against each other. Moving into
team coaching does not mean leaving individual coaching behind. It means
integrating it into a broader approach, where work with the leader, the team
and the organisation reinforce one another rather than run in parallel. As
complexity increases, individual intelligence is no longer enough. It has to
be amplified by a team's capacity to create, together with its stakeholders,
far more than the sum of its parts.

The evening offered practical reference points: the fundamentals of the
coaching stance, the disciplines of teams that create shared value, and the
shape of a leadership team engagement. What resonated most were Christophe's
real cases. What genuinely shifted, what did not, and what he took away from
it. The room engaged most sharply around the moments when an engagement does
not go to plan.

Time was also given to the ACTC credential, launched by ICF in 2022 following
the publication of team coaching competencies in 2020. Demand from
organisations keeps growing, and the profession is structuring this shift
quickly.

Why does this matter so much for coaches? Because at a time when artificial
intelligence pushes us to articulate our distinctive contribution, this is
precisely where the irreplaceable shows up. Our ability to coach
relationships, within the team, between teams, and with stakeholders.

And then there was the final hour, the one that appears on no slide.
Conversations that kept going over a drink, coaches meeting for the first
time and leaving with a date in the diary.

Van de leider coachen naar het leiderschapsteam coachen

Hoeveel directiecomités komen elke week samen zonder ooit echt als team te
functioneren?

Met die vraag opende de avond die het International Coaching Federation (ICF)
Belgium Chapter op 8 september organiseerde bij Transforma in Evere. Meer dan
veertig deelnemers kwamen af op een participatieve conferentie over
systemische teamcoaching.

De vaststelling is eenvoudig en confronterend. Directiecomités werken vaak
eerder als een groep individuele leidinggevenden dan als een echt team.
Iedereen presteert binnen het eigen domein, maar samen creëren ze weinig. En
net de manier waarop een leiderschapsteam samenwerkt, bepaalt de cultuur van
de hele organisatie en het welslagen van haar transformaties.

Christophe Mikolajczak begeleidt leiders en hun teams al meer dan
vijfentwintig jaar. Na McKinsey, waar hij werkte rond culturele
transformaties, koos hij in 2009 voluit voor coaching. Vandaag leidt hij
coaches op en superviseert hij hen in systemische teamcoaching. Hij schreef
mee aan twee referentiewerken over het onderwerp en is PCC en ACTC
geaccrediteerd.

Zijn boodschap zet twee beroepen niet tegenover elkaar. Overstappen naar
teamcoaching betekent niet dat je individuele coaching achterlaat. Het gaat
erom die te integreren in een bredere aanpak, waarin de begeleiding van de
leider, van het team en van de organisatie elkaar versterken in plaats van
naast elkaar te bestaan. In een steeds complexere context volstaat
individuele intelligentie niet meer. Ze moet versterkt worden door het
vermogen van een team om samen met zijn stakeholders veel meer te creëren dan
de som van de delen.

De avond leverde concrete houvast op: de basis van de coachhouding, de
disciplines van teams die gedeelde waarde creëren, en het verloop van een
begeleidingstraject. Vooral de praktijkcases van Christophe maakten indruk.
Wat wel werkte, wat niet, en wat hij eruit leerde. Daar reageerde de zaal het
scherpst: bij de momenten waarop een traject anders loopt dan gepland.

Er was ook aandacht voor de ACTC-accreditatie, die ICF in 2022 lanceerde na
de publicatie van de teamcoachingcompetenties in 2020. De vraag vanuit
organisaties groeit, en het beroep structureert zich in hoog tempo.

Waarom is dit thema zo belangrijk voor coaches? Omdat net nu artificiële
intelligentie ons uitdaagt om onze eigen bijdrage scherp te stellen, hier het
onvervangbare zichtbaar wordt. Ons vermogen om relaties te coachen: binnen
het team, tussen teams, en met de stakeholders.

En dan was er nog dat laatste uur, dat op geen enkele slide stond. Gesprekken
die bleven duren bij een glas, coaches die elkaar voor het eerst ontmoetten
en met een afspraak naar huis gingen.
